Why Your Director of AI Role Has Been Open for Six Months

You're hiring for a skill that barely exists.

A CTO told me last week that his Director of AI search has been open since September. Two recruiters. Dozens of candidates. Three final rounds. Zero hires.

I asked what went wrong with the finalists. His answer stuck with me: “They knew AI. They didn’t know what to do with it.”

Every candidate had the credentials. Published research. Deep learning experience. Strong technical interviews. What none of them could demonstrate was the thing the company actually needed: the ability to walk in, look at how the engineering org operates, and know exactly what to change to get AI tools producing real output instead of marginal gains.

The job description is two years out of date

Most Director of AI listings I see still read like 2024. Model training. MLOps. Research publications. Neural architecture expertise.

That was the job before AI development tools got good enough to change how software gets built. The role now is deeply technical but in a completely different way. You need someone who understands AI-assisted development at the systems level. Someone who can look at a codebase and know whether the problem needs an LLM in production or traditional software built ten times faster. Someone who’s built multi-agent systems, orchestrated AI across complex workflows, and debugged the specific failure modes that AI-generated code introduces.

More than that, you need someone who understands why your engineering team bought AI tools and got 15% improvement instead of 10x. That’s a technical problem with a technical answer. It’s not about training or motivation. It’s about architecture, workflow design, review methodology, and knowing which engineering practices become drag when AI generates the code instead of humans.

The person who can diagnose that has been building this way for years. They’ve shipped production systems with AI writing the code, AI debugging it, AI testing it. They know where it breaks because they’ve broken it themselves and fixed it themselves. That’s not something you learn from a research lab or a management consulting framework.

Why the search takes six months

The skill didn’t exist three years ago. The tools were barely functional. The people who have it were early adopters who spent years iterating on methodology while everyone else was still debating whether AI could write decent code.

That’s a small group. They’re scattered across industries, some in startups, some inside enterprises, some independent. There just aren’t nearly enough of them relative to the demand. The talent gap for AI skills overall is 3.2 to 1. For this specific combination of deep technical AI-first experience plus the ability to transform how a team works, it’s far worse.

The candidates your recruiters are finding know AI is capable. They don’t know how to make a team of twenty engineers productive with it, because that requires having done it, and almost nobody has.

The hidden cost of an empty seat

Every month that role sits empty, your engineering team is making AI adoption decisions on their own. They’re adding tools to old processes. They’re treating AI like a faster autocomplete instead of a fundamentally different way to build. They’re developing the organizational conclusion that AI doesn’t deliver.

By the time someone finally starts, the internal narrative is already set. The new hire doesn’t just need to implement a strategy. They need to undo months of habits that formed without guidance. Engineers who spent six months learning to use AI the wrong way are harder to redirect than engineers who never used it at all.

I’ve seen this play out at multiple companies. The tools get blamed for what was actually a methodology problem. Once an engineering org decides AI is overhyped, that belief is incredibly sticky. It takes real technical credibility to reverse it, someone who can sit down with the skeptical staff engineers, work through their actual codebase, and demonstrate what AI-first development looks like on their real problems. Not a presentation. A working session.

What companies are doing instead

The companies that figured this out stopped waiting for the perfect full-time hire and engaged the capability directly. Bring in someone who’s been doing this work across multiple organizations, who can start immediately, who’s already made the mistakes your team is about to make and can steer around them.

Not a consultant who delivers a strategy deck. A technical architect who rolls up their sleeves and builds alongside your team. Shows them what the workflow looks like. Debugs real problems in the real codebase. Demonstrates the methodology on actual projects so the team sees it working before they’re asked to adopt it.

The engagement is technical work, not advice. Architecture, system design, hands-on development, team mentorship through building together. The deliverable isn’t a document. It’s your team operating differently because they worked alongside someone who’s been doing this for years and saw what it looks like in practice.

The role you’re hiring for is real. The skill is real. The talent pool is just tiny relative to the demand, because the skill is new and the only way to develop it was to be early. If you’re still waiting for the perfect candidate to appear in your pipeline, you might be waiting a while. The capability exists. It’s just scarce, and the companies that find ways to access it are going to pull ahead of the ones still running job postings.
